Reducing turnover: A 10% improvement in retention often costs far less than continuing to replace employees. Key retention levers: competitive compensation, career development, flexible work, recognition programs, and strong management relationships.
ROI of retention programs:
If a retention program costs $200,000/year but reduces turnover from 20% to 15%, the savings on a 100-person team at $75,000 average salary come to $375,000.
That is a clear positive return, and it is also the argument that gets retention budgets approved. Finance sees the program cost on a line item every month. The turnover cost is spread across a dozen departments and never adds up anywhere, which is exactly why it gets ignored.
A note on the lost productivity figure
It is the softest number here and usually the largest. The calculator values it as the departing salary for the months a replacement spends below full output. That is a reasonable proxy and it is what most HR models use, but it understates a senior role where the gap costs other people’s time too, and overstates a role where the team simply absorbs the work for a few weeks. Treat it as a range, not a figure to put in front of a board.
